Considering the expansion of women's participation in sports and, at the same time, the emergence of problems caused by structural discrimination, this study attempts to present a realistic picture of the current situation. Method: The research method is a combination of quantitative and qualitative, and data were collected from 20 female athletes in Tehran between October 1403 and April 1404. The data collection tool was a researcher-made questionnaire, whose face validity was confirmed by experts and its reliability was estimated with a Cronbach's alpha coefficient of 0.85. The data were examined using descriptive and inferential statistical methods and qualitative content analysis. Findings: The findings indicate that female athletes face various types of discrimination at the individual, organizational and social levels. A large part of them have experienced discrimination in the allocation of resources, lack of financial and media support, negative attitudes towards women's empowerment, and limited management opportunities. Many respondents also pointed out the existence of family and social barriers and the lack of adequate support policies. Qualitative analysis of open-ended responses shows that while facing obstacles, female athletes proposed solutions such as promoting women's participation in sports management, reviewing support policies, and creating a public culture to change attitudes. Conclusion: In general, the results of the study emphasize the need to reform structures, review sports policies, and more active participation of the media, and emphasize the importance of continuing interdisciplinary and operational research in the field of gender justice in sports. It is suggested that sports managers and policymakers, by applying the results of this study, prioritize the development of support regulations and the implementation of educational and cultural programs to improve the professional and social status of female athletes. مقدمه: مطالعه حاضر با هدف بررسی و تحلیل عمیق تجربه ورزشکاران زن شهر تهران در مواجهه با تبعیض جنسیتی، به دنبال شناسایی انواع چالش‌ها، موانع ساختاری و فرهنگی و ارائه راهکارهایی جهت ارتقاء عدالت جنسیتی در محیط‌های ورزشی انجام شد. با توجه به گسترش مشارکت زنان در عرصه‌های ورزشی و همزمان، بروز مشکلات ناشی از تبعیض ساختاری، این پژوهش تلاش می‌کند تصویری واقع‌گرایانه از وضعیت حاضر ارائه کند. روش: روش پژوهش ترکیبی کمّی و کیفی است و داده‌ها در بازه زمانی مهر ۱۴۰۳ تا فروردین ۱۴۰۴ از ۲۰ نفر زن ورزشکار تهرانی گردآوری شد. ابزار گردآوری داده‌ها پرسشنامه محقق‌ساخته بود که روایی صوری آن توسط متخصصان مورد تایید قرار گرفت و پایایی آن با ضریب آلفای کرونباخ ۰.۸۵ برآورد شد. داده‌ها با روش‌های آماری توصیفی و استنباطی و تحلیل محتوای کیفی مورد بررسی قرار گرفت. یافته‌ها: یافته‌ها گویای آن است که ورزشکاران زن با انواع تبعیض در سطح فردی، سازمانی و اجتماعی روبه‌رو هستند. بخش عمده‌ای از آنان تبعیض در تخصیص منابع، کمبود حمایت مالی و رسانه‌ای، نگرش‌های منفی نسبت به توانمندی زنان و محدودیت فرصت‌های مدیریتی را تجربه کرده‌اند. همچنین بسیاری از پاسخ‌گویان به وجود موانع خانوادگی و اجتماعی و نبود سیاست‌های حمایتی کافی اشاره کردند. تحلیل کیفی پاسخ‌های باز نشان می‌دهد زنان ورزشکار در عین مواجهه با موانع، راهکارهایی چون ارتقاء مشارکت زنان در مدیریت ورزشی، بازنگری در سیاست‌های حمایتی، و فرهنگ‌سازی عمومی جهت تغییر نگرش‌ها را مطرح کردند. نتیجه‌گیری: در نتیجه‌گیری کلی، نتایج پژوهش ضمن تاکید بر ضرورت اصلاح ساختارها، بازنگری در سیاست‌گذاری‌های ورزشی و مشارکت فعال‌تر رسانه‌ها، بر اهمیت تداوم پژوهش‌های بین‌رشته‌ای و عملیاتی در حوزه عدالت جنسیتی در ورزش تأکید دارد. پیشنهاد می‌شود مدیران ورزشی و سیاست‌گذاران با به‌کارگیری نتایج این پژوهش، برای ارتقاء وضعیت حرفه‌ای و اجتماعی ورزشکاران زن، تدوین مقررات حمایتی و اجرای برنامه‌های آموزشی و فرهنگی را در اولویت قرار دهند. /downloadfilepdf/1243206
